Most organisations still treat AI and ESG as two separate conversations: one belongs to technology, the other belongs to sustainability. I believe that’s already outdated.
Every meaningful AI decision is already an ESG decision.
Every time AI influences people, processes or business outcomes, it also influences fairness, transparency, accountability and trust.
Whether organisations realise it or not, AI has quietly become one of the biggest ESG topics of our time.
When most leaders hear ESG, they still think of carbon emissions, sustainability reports and regulatory compliance, and that’s it.
Those conversations remain important but the rapid adoption of AI has introduced an entirely new set of leadership questions: should AI screen job candidates; could it help evaluate employee performance; should it recommend promotions; what about AI deciding who receives a loan or insurance coverage?
These are no longer technology decisions but are strategic ones, and they sit at the very heart of ESG.
AI doesn’t create your values. It reveals them.
One of the biggest misconceptions about artificial intelligence is that algorithms make objective decisions. They don’t.
AI learns from historical data, existing processes and the decisions organisations have already made. If those decisions contain bias, inconsistency or poor judgement for example, AI doesn’t remove them but even amplifies them – faster and often with greater confidence than any human ever could.
Technology rarely creates organisational culture but it definitely exposes it, which means every AI system becomes a reflection of the organisation that built, trained and adopted it.
Governance has entered a new era.
For years, governance meant policies, controls, audits and compliance, and yes, those remain essential.
But AI has expanded the conversation: who decides which decisions AI is allowed to make; who reviews those decisions; who is accountable when the algorithm gets it wrong; how do we ensure that efficiency never comes at the expense of fairness, and perhaps the most uncomfortable question of all: who takes responsibility when nobody can explain why AI made a particular recommendation?
Recently, I discussed this topic with Sasho Boshevski, Managing Director of ESG Talent.
So I asked him one simple question:
As organisations adopt AI at an unprecedented pace, what is the biggest ESG risk leaders still underestimate?

ESG Transformation Starts with the Right Talent
One of the biggest misconceptions organizations still have is that ESG transformation is primarily a reporting or compliance exercise. In reality, it is a leadership and people transformation.
Across industries, organizations are investing in sustainability strategies, climate targets, governance frameworks, and reporting systems. Yet many struggle to execute because they lack leaders who can translate ambition into measurable business outcomes.
From my experience, successful ESG transformation depends on three interconnected leadership capabilities, which I describe as the Sustainable Leadership Triangle.
The Sustainable Leadership Triangle
Vision
Connecting sustainability with long-term business strategy and value creation.
Influence
Engaging people, aligning stakeholders, and building a culture that enables transformation.
Execution
Turning ESG commitments into measurable business outcomes and lasting organizational impact.
Organizations often focus on hiring technical ESG expertise, but technical knowledge alone is no longer enough. The real differentiator is identifying leaders who combine vision, influence, and execution to embed sustainability into everyday business decisions.
As ESG becomes an integral part of business strategy rather than a standalone function, talent will increasingly determine which organizations simply report on sustainability – and which create genuine long-term value.
The future of ESG is not only about better strategies. It is about better leaders.

Final thought
Artificial intelligence will transform how organisations operate.
That much is certain.
What remains uncertain is whether it will strengthen the principles organisations claim to stand for or expose where those principles never truly existed.
Every company is already teaching AI how decisions are made. The real question is:
What is AI learning about your leadership?
